نقش عدالت سازمانی در رضایت شغلی با توجه به میانجی گری فرسودگی شغلی پرستاران

چکیده
زمینه و هدف: ارتقاء رضایت شغلی، یکی از مهم­ترین اهدافی است که مدیران سازمان­ها در پی آن هستند چراکه زمینه ارتقاء بهره ­وری را فراهم می‌سازد. بنابراین هدف پژوهش حاضر تعیین نقش عدالت سازمانی بر رضایت شغلی با میانجی‌گری فرسودگی شغلی در بین پرستاران بود.
روش کار: روش پژوهش حاضر توصیفی و از نوع همبستگی بود که روی 165 نفر از پرستاران بیمارستان ولی‌عصر بیرجند که در سال 1395 اشتغال به خدمت داشتند انجام گرفت. نمونه ها با روش نمونه­ گیری تصادفی ساده انتخاب شدند. برای سنجش متغیرهای مورد مطالعه از پرسشنامه های رضایت شغلی مینوسوتا (1992)، عدالت سازمانی نیهوف و مورمن (1993) و فرسودگی شغلی مسلاچ و جکسون (1993) استفاده شد. داده ­ها با استفاده از نرم افزار SPSS-18 و آزمون­ های آماری ضریب رگرسیون چندگانه و ضریب همبستگی پیرسون مورد تحلیل قرار گرفتند.
یافته­ ها: نتایج نشان داد که فرسودگی شغلی، عدالت سازمانی و رضایت شغلی پرستاران به ترتیب با میانگین 0/41±2/34 ، 0/79±2/14 و 0/53±2/73 در سطوح پایین‌تر از متوسط قرار داشتند. عدالت سازمانی، 25 درصد از واریانس رضایت شغلی و 32 درصد از واریانس فرسودگی شغلی پرستاران را تبیین می­کرد. همچنین 27 درصد از تغییرات واریانس رضایت شغلی پرستاران مربوط به فرسودگی شغلی آنها بود.
نتیجه گیری: براساس نتایج، عدالت سازمانی سبب بهبود رضایت شغلی و نیز کاهش فرسودگی شغلی در پرستاران میشود. بنابراین با بهبود عدالت در سازمان های درمانی، می­توان سبب کاهش فرسودگی شغلی و افزایش کارایی در پرستاران شد.
